Abstract

¿¬±¸¸ñÀû: ¿Ü»ó¼¾ÅÍ °£È£»çÀÇ Á÷¹«¹èżº¿¡ ¿µÇâÀ» ¹ÌÄ¡´Â ¿äÀÎÀ» ÆľÇÇϱâ À§ÇÔÀÌ´Ù.

¿¬±¸¹æ¹ý: º» ¿¬±¸´Â ±¹³» 3°³ÀÇ ±Ç¿ª ¿Ü»ó¼¾ÅÍ¿¡¼­ ±Ù¹«ÇÏ´Â 140¸íÀÇ °£È£»ç¸¦ ´ë»óÀ¸·Î ±¸Á¶Àû ¼³¹®À» ÀÌ¿ëÇÑ È¾´ÜÀû Á¶»ç¿¬±¸ÀÌ´Ù. ÀÚ·á¼öÁý ±â°£Àº 2017³â 7¿ù 15ÀϺÎÅÍ 9¿ù 10ÀϱîÁö¿´À¸¸ç, ÀÚ·áºÐ¼®À» À§ÇØ SPSS/WIN 23.0 ÇÁ·Î±×·¥À» ÀÌ¿ëÇÏ¿´´Ù.

¿¬±¸°á°ú: ¿Ü»ó¼¾ÅÍ °£È£»çÀÇ Á¶Á÷¸ôÀÔ Æò±ÕÁ¡¼ö´Â 3.65¡¾0.75Á¡, ±àÁ¤½É¸®ÀÚº»Àº 3.00¡¾0.45Á¡, Á÷¹«¹èżºÀº 3.00¡¾0.45Á¡À̾ú´Ù. Á¶Á÷¸ôÀÔÀº ±àÁ¤½É¸®ÀÚº»(r=.360, p<.001) ¹× Á÷¹«¹èżº(r=.597, p<.001)°ú Åë°èÀûÀ¸·Î À¯ÀÇÇÑ ¾çÀÇ »ó°ü°ü°è·Î ³ªÅ¸³µ°í, ±àÁ¤½É¸®ÀÚº» ¶ÇÇÑ Á÷¹«¹èżº(r=.738, p<.001)°ú À¯ÀÇÇÑ ¾çÀÇ »ó°ü°ü°è¸¦ º¸¿´´Ù. ¿Ü»ó¼¾ÅÍ °£È£»çÀÇ Á÷¹«¹èżº¿¡ ¿µÇâÀ» ÁÖ´Â ¿äÀÎÀº ±àÁ¤½É¸®ÀÚº»(¥â=.61, p<.001), Á¶Á÷¸ôÀÔ(¥â=.38, p<.001) ¹× °áÈ¥»óÅÂ(¥â=-.14, p=.017)·Î È®ÀεǾú´Ù.

°á·Ð: ¿Ü»ó¼¾ÅÍ °£È£»çÀÇ Á÷¹«¹èżºÀ» ³ôÀ̱â À§Çؼ­´Â Á¶Á÷¸ôÀÔ°ú ±àÁ¤½É¸®ÀÚº»À» °­È­Çϱâ À§ÇÑ ±³À° ¹× ÇÁ·Î±×·¥À» °³¹ßÇÏ´Â °ÍÀÌ ÇÊ¿äÇÏ´Ù. ¶ÇÇÑ, ¹ÌÈ¥ °£È£»çÀÇ Á÷¹«¹èżºÀ» ³ôÀÌ°í ÀÌÁ÷À» °¨¼Ò½ÃÅ°±â À§ÇÑ °ü½É°ú ¹è·Á°¡ ¿ä±¸µÈ´Ù.

Purpose: The purpose of this study was to investigate factors affecting job embeddedness of nurses in trauma centers.

Methods: This study was a cross-sectional study using structured questionnaires completed by 140 nurses in threeregional trauma centers in Korea. Data were collected from July 15 to September 10, 2017, and analyzed usingSPSS/WIN 23.0 program.

Results: The mean score of organizational commitment was 3.65¡¾0.75, positivepsychological capital was 3.00¡¾0.45, and job embeddedness was 3.00¡¾0.45. The organizational commitment showeda significant positive correlation with positive psychological capital (r=.36, p<.001) and job embeddedness (r=.60,p<.001), and positive psychological capital also showed a significant positive correlation with job embeddedness(r=.74, p<.001). The factors affecting job embeddedness of nurses in trauma centers were positive psychologicalcapital (¥â=.61, p<.001), organizational commitment (¥â=.38, p<.001), and marital status (¥â=-.14, p=.017).

Conclusion:The results of this study suggest that to enhance job embeddedness, it is necessary to develop education and programsto strengthen organizational commitment and positive psychological capital of nurses in trauma centers. In addition,for unmarried nurses, interest and consideration are needed to enhance job embeddedness and to reduce turnover.
